The Retirement Cliff Is Taking Institutional Knowledge With It.

Transit agencies have spent years focused on recruiting operators and retaining employees. Those challenges remain urgent. But another loss is happening at the same time: when experienced employees leave, agencies also lose the practical knowledge that keeps service moving.
As a large portion of the transit workforce approaches retirement, agencies are preparing not only for vacancies, but also for the loss of decades of experience across operations, dispatch, training, and maintenance.
Ask a veteran operator what makes a route difficult, and the answer often has little to do with the published route map. It may be the lane change that must happen earlier than expected, a recurring traffic bottleneck, or a temporary stop that looks fine on paper but creates challenges in the field.
Historically, operators learned these details through mentorship, ride-alongs, and years behind the wheel. Those methods still matter, but staffing shortages, turnover, and changing assignments make informal knowledge transfer harder to sustain.
The challenge for agencies is clear: capture repeatable knowledge before it leaves and make it available through the tools employees already use.
Capture What Experience Has Taught
Agencies can start by identifying situations that create the most confusion. Which turns cause problems? Which detours work best? Where do new employees need the most support?
Once captured, that knowledge must be available where the work happens.
